Valuing Difference: Why Neurodiversity Belongs at the Heart of Sustainable Design

As environmental professionals, we are trained to value complexity; diverse ecosystems, varied landscapes, and multiple perspectives. We understand that resilience in nature depends upon diversity. Yet when it comes to the diversity of human minds, many organisations still design systems based upon assumptions of uniformity.

The diversity of human minds, the essence of neurodiversity, remains less understood and less accepted in many professional spaces. In a world facing increasingly complex sustainability challenges, that represents a significant missed opportunity.

My passion for sustainability and the circular economy comes from the opportunity to redesign the systems we live and work in; systems that could be fairer, more resilient, and more inclusive by design. Yet, through stigma, inertia, and deeply embedded norms, we continue to uphold structures that exclude.

A Personal Lens on a Systemic Issue

I write as a neurodivergent professional with more than two decades of experience, most of it spent unaware of my own neurodivergence. For years, I saw my differences simply as quirks. Only in my late forties did a diagnosis give those differences a name.

When I disclosed my neurodivergence, I expected understanding. Instead, I encountered barriers and judgements, some subtle, others immediate. Beneath them all lay the same assumption: that difference is deficit, accommodation is charity, and disclosure is weakness.

For much of my life, I advocated for my neurodivergent brother. Later, I came to understand first-hand the challenges of navigating systems that often seem intolerant and indifferent to difference. The bias, stigma, and being treated as a misfit land differently when they become your own experience.

Like many neurodivergent professionals, I learned to mask and adapt to fit workplace expectations. As conversations around neurodiversity become more visible, however, I feel compelled to contribute to that dialogue.

The “Spiky Profile”

Like many neurodivergent people, I have what is often referred to as a “spiky profile”; areas of exceptional strength alongside areas of significant challenge. This unevenness is not a flaw. The flaw lies in systems designed around assumptions of uniformity.

When workplaces, institutions, and environments are built around a narrow understanding of how people should think, communicate, or perform, exclusion becomes inevitable.

Stigma as a Barrier

Disclosing my neurodivergence revealed how exclusion often stems from stigma as much as design. It is not only physical or sensory barriers that disable people, but social and cultural ones too.

A person can adapt to a noisy environment with headphones, but how do they adapt to a culture that labels them “difficult” for needing them? The unspoken message that requesting inclusion is burdensome is itself a form of exclusion.

In nature, diversity is not a weakness; it is the foundation of resilience. The real flaw lies in human-designed systems that ignore this principle.

In my own workplace, the response to disclosure was not overtly hostile, but dismissive. My needs were not seen as a priority, and it took more than a year to implement even the simplest adjustments. It was draining and highlighted how fragile inclusion can be when it depends upon individual discretion rather than systemic design.

What made this particularly striking was that the experience occurred within an organisation that proudly displayed a Disability Confident badge and had collected awards for inclusion. Yet from where I sat, the branding felt hollow. The badge symbolised commitment; the reality was stigma dressed up as inclusion. The disconnect between public image and lived workplace culture made the promises of inclusion feel more like performance than practice.

My experience is far from unique.

A Systemic Reality

From education and healthcare to public services, workplaces, and civic spaces, many of the systems we inhabit were never designed with neurodivergent people in mind. The constant pressure of navigating unspoken social rules and expectations about how we should think, communicate, and behave can transform everyday interactions into battles.

Research suggests that by the age of ten, a child with ADHD may already have received thousands more negative messages than their neurotypical peers. Such experiences shape not only behaviour but identity, confidence, and self-worth. The cumulative impact follows many neurodivergent people into adulthood, influencing wellbeing, employment, and opportunity.

Neurodiversity as a Sustainability Issue

Sustainability is ultimately about designing systems that endure, adapt, and flourish in the face of uncertainty. Whether we are discussing ecosystems, circular economies, energy systems, or organisations, resilience depends upon diversity.

The same principle applies to people.

Climate change and broader sustainability challenges demand new ways of thinking. The pattern recognition, systems thinking, creativity, innovation, and unconventional problem-solving often associated with neurodivergent people are not peripheral skills. They are precisely the capabilities organisations need to navigate increasingly complex environmental and social challenges.

Valuing cognitive diversity is therefore about far more than inclusion. Like biodiversity in nature, cognitive diversity strengthens resilience, adaptability, and innovation. Organisations able to draw upon different ways of thinking are better equipped to solve complex problems and respond to change.

Neurodiversity is not a compliance issue. It is a strategic advantage.

Inclusion by Design, Not Retrofit

The systems around us were not designed with cognitive diversity in mind. Too often, the burden falls upon neurodivergent individuals to disclose, explain, justify, and adapt, rather than upon organisations to create environments that work for everyone.

While environmental standards increasingly drive improvements in carbon reduction, energy performance, health, wellbeing, and physical accessibility, cognitive accessibility remains largely overlooked.

Although standards such as BREEAM, WELL, and BIM have transformed many aspects of the built environment, they still give limited attention to cognitive and sensory inclusion. Guidance already exists. PAS 6463, Design for the Mind, provides practical, evidence-based recommendations for neuroinclusive design, yet adoption across the sector remains limited.

PAS 6463 highlights that around 30% of people are affected by design features that could be changed at little or no additional cost.

Yet inclusion remains largely reactive. Quiet spaces, flexible working arrangements, and noise-cancelling headphones are too often introduced only after someone has struggled, placing responsibility on individuals rather than the systems around them.

Designing for neurodiversity from the outset is both more effective and more equitable. Clearer communication, reduced sensory overload, and greater flexibility can significantly reduce cognitive load while benefiting everyone. This is systems thinking in practice: anticipating human diversity rather than retrofitting for it.

Leadership for Inclusion

Building genuinely sustainable organisations means designing for the full diversity of the people who contribute to them. This aligns directly with the United Nations Sustainable Development Goals, particularly Goal 8, Decent Work and Economic Growth, and Goal 10, Reduced Inequalities.

Real inclusion is not measured by awards, accreditation schemes, or policy statements. It is measured by whether people can contribute without first having to overcome unnecessary barriers.

Leaders shape the systems and cultures that determine who succeeds, who struggles, and who is excluded. Inclusion cannot rely on goodwill or individual discretion; it must be embedded in the way organisations are designed and led.

The sustainability profession rightly recognises that diversity strengthens ecosystems and improves resilience. The same principle applies to organisations. Cognitive diversity is not an accommodation issue, nor a matter of compliance. It is a source of insight, innovation, and adaptive capacity.

If we continue to design systems around assumptions of uniformity, we will continue to exclude talent, constrain potential, and weaken our ability to respond to complex challenges.

Valuing neurodiversity is not an act of generosity. It is a matter of good design, effective leadership, and organisational resilience.

Difference is not something to accommodate. It is something to value.
